摘要:女性校长作为中小学校长队伍中一个特殊的群体,在教育管理活动中发挥着特殊的作用,她们在管理模式和管理风格等方面体现出鲜明的角色特征和独特的人格魅力。 本研究以中小学女性校长为研究主题,从小张雪和性别研究的角度,通过对有关资料的搜集、分析,了解国内外对于女性校长的相关研究、厘清中小学女性校长成长的现状和困境、描述女性校长的角色特点、对其成长过程及在学校管理中的作用进行探讨。并运用质化和量化相结合的研究方法对女性校长的成长进行实证研究,通过问卷调查、深入访谈、数据分析等方式揭示女性校长成长过程中的规律性特质。研究表明,女性校长的成长现状存在着“尖端缺失”和“玻璃天花板”现象,这使得她们要比男性校长面临更多的困难、应对更为复杂的挑战。女性校长成长过程中存在的这种潜在障碍,不仅有传统的性别角色模式、刻板印象、社会性别敏感政策下的性别盲视等社会环境因素的原因,也与女性校长自我角色定位和各种相关心理因素有关。
本研究认为,探讨促进女校长成长的有关策略对于克服在其成长过程中存在的传统观念与校长角色的尖锐冲突、对于提高女性校长的管理效能、增强女性校长的职业信心、改善女性校长的管理风格有着重要作用。这些策略主要包括:女性校长要坚定地走自我专业化成长道路;需要不断优化女性校长成长环境。

Abstract:As a special group of principals in China, female principals play an extraordinary
roles in charge of education administration. They have shown their distiugashing characteristics
and peculiar personal charms in administration modes, styles and so on.
Female principals are researched as the main objects in the article from the views of principal
scholarship, gender research, through analyses of the relative information on female principals
at home and abroad. The writer probed into their maturity process and the roles they play in school
administration by clarifying their present situation and difficult position for their maturity, as
well as describing their characteristics as female principals. Their maturity can be studied with
the research methods of quantification and qualitative changes. Through paper inquiry, interviews,
data analyses, the regular patterns will be proved in their maturity process. The research proves
that there are some phenomena in their present situation, such as “top absence” and “glass-ceiling”, which bring them much more difficulties and more complicated challenges than male
principals. Such potential barriers exist because of not only some social factors, such as traditional
sexual role modes, stiff briefs, gender-blind policies.etc but also something relating to female principals’ self-evaluation and different-kinds of relative psychological factors.
As a result, it is necessary to probe into the relative strategies to promote female principals’
maturity. Thus, they can overcome the barriers between the traditional faith and the situations of
principals.These strategies also can promote their abilities, strengthen their professional confidence
and improve their administration styles. These strategies mainly include that female principals should
selfprofessionalized and should stick to it, and that our society should continuously favor female
principals with a better circumstomce.
