摘要:二十一世纪是一个价值多元化、分工日益细化的时期,个人自主意识不断增强,传统权威逐渐瓦解,校长领导也受到的前所未有挑战。不少教育部门仍旧照搬企业式的领导模式,无视人性的价值观,对教师及学校依然采取家长式的监督和管理。在这样的新背景下,校长的道德领导理论受到了国内外学者的广泛关注,如何将传统的工具理性领导模式转变为以个体的价值理性为基础的道德领导,成为摆在人们面前的一大难题。笔者将通过文献法和案例分析法对我国校长道德领导的问题进行分析,从而总结出切实可行的改善策略。本文主要从以下三个方面进行了研究:
第一部分校长道德领导的概述对道德领导、校长道德领导的概念进行了系统梳理,借鉴吸收了其他研究的优秀成果,总结了校长道德领导的特点,并结合我国教育实际阐述了实施校长道德领导的重要意义。
第二部分当前校长道德领导存在的问题,描述了在我国经济发展的新时期,校长道德领导过程中出现的问题,主要表现在:教育理念偏失,弱化领导过程中的人文关怀;科层官僚化现象凸显,缺乏情感的默契与沟通;校长领导过度集权,学校行政化现象严重;道德权威失落,催生领导中的道德失范行为。并选取了四个典型案例对校长道德领导存在的问题进行了进一步的阐明与论述。
第三部分针对现实中存在的校长道德领导的问题,本文相应地提出了如何解决校长道德领导问题的策略。首先要树立人本价值取向,关注学生的精神成长。其次强化情感渗透与交流,构建学校共同愿景。再次坚持民主参与的原则,积极推进去行政化领导。最后从个体和组织两个维度提升与完善校长的道德品格,加强校长道德自律。

Abstract:The 21st century is the period of a value pluralism and increasingly refined division of labor,
with personal autonomy awareness growing and gradual disintegration of the traditional authority , leadership
has also been an unprecedented challenge. Ignoring the value of humanity, many of the education sector is
still copying enterprise management model, and takes the paternalistic supervision and management. In this
new context, the principal moral leadership theory has been extensive attention from scholars, and how to
change from the traditional tool rational management model to the value of individual rational moral leadership,
which has become a major problem for people. Author investigates systematically on principals' moral
leadership and strategy research, applying the research methods of documentation method and case analysis.
The thesis mainly includes the three parts below:
The first part is about the theory of principals’ moral leadership, which defines moral leadership and
principals' moral leadership. The thesis absorbs and draws on the results of other studies, summarizing the
characteristics of principals’ moral leadership and described the importance of implementation of principals’
moral leadership.
The second part is an analysis of the leadership of moral vacancy, which describes the problems of
principals’ moral leadership process in new era of economic development. Its main indicators are: educational
concept deviation, weaken the humane care in the leadership process; hierarchical bureaucratic phenomenon
highlights, lack of emotional rapport and communication; excessive centralization of Leadership, serious
phenomenon of school administrators; moral authority lost, and giving birth to the leadership immoralities.
Four typical cases were selected for further clarification and exposition of the problems of principals’ moral
leadership.
The third part is how to solve the problem of principals' moral leadership in reality. Must first they
establish the humanistic value orientation and concern about the spiritual growth of students. Secondly,
principals should strengthen the emotional penetration and exchange to build the shared vision of school.
Thirdly, they adhere to the principle of democratic participation, and actively promote leadership of to the
Chief. Lastly, principals should cultivate principals’ moral character from the personal and organizational
dimensions, and strengthen the principal moral self-discipline.
