摘 要:领导学自诞生起,就有不同于管理学的一系列理论假设和基本研究方法。现代管理学的基本研究范式是基于科学、理性和逻辑实证主义之上的牛顿物理学范式,而脱胎于管理学之中的领导学,以其所处的时代背景及独特的研究对象,从其诞生伊始就彰显人本主义范式的光彩。人类进入信息社会后,面临更加动荡不安的社会环境,更加需要对以往的生产与生活方式进行系统的思考,从而开启一股反思理性的后现代思潮。本文即立足复杂多变的现代社会背景,运用人本主义范式,对目前的领导活动进行后现代反思,进而提出道德领导这一新的领导观念和领导方式,对其理论意蕴进行深入发掘,并对其实践方式进行初步探索。本文研究的目的是初步建构一个系统、完整的道德领导理论,将伦理维度从领导的边缘外围推移到领导探询、讨论和实践的中心地带。在此基础上,对道德领导的概念界定、理论意蕴和实践方式等做进一步研究。基于此,本文综合运用比较研究、跨学科研究和规范研究等多种研究方法。本文多次运用比较研究法,从宏观层面对道德领导的理论意蕴与传统领导方式进行比较分析,深入挖掘其比较优势及多元价值意蕴;本文综合运用政治学、行政学、管理学、领导学、伦理学、经济学、社会学、哲学等诸多学科知识,提供一种以问题为中心的知识产生方法,将多学科知识聚焦于领导中的道德问题;因受文献资料的限制,以及进行调查研究条件不具备,难以对道德领导进行深入的实证分析,因此,本文多采用规范研究法,本论文的前四章几乎全是对道德领导进行的价值判断和规范分析。
本论文研究的最大特色在于系统反思(对时代及其精神在领导学中的映射)基础上的尝试重新建构。本研究除以上总体思路外,还拟在以下具体方面有所建树:在融合当今领导前沿理论中的诸种新观念的基础上,对道德领导进行科学合理的概念界定;系统研究道德领导作为一种新的领导方式的多元价值意蕴及其比较优势;尽量探讨出一些可行的道德领导的实践方式尤其是领导伦理的制度化,期望能够对领导实践有所助益等。本论文的结论是,道德领导必将成为与信息时代最为契合的领导观念之一。21 世纪的领导学理论及其实践,必将彰显道德领导的价值。虽然本论文仅是对道德领导规范化研究的初步成果,很多理论分析尚很粗浅,且缺少足够的实践支持,但本人坚信道德领导的基本观念及其方式、方法会在实践的推动下逐渐清晰和系统化。当然,这期间有很多无数需要攻克的理论难题,需要所有致力于领导的人们共勉并进行不懈的努力。

Abstract:The leadership science has a series of theory hypothesis and fundamental research methods
unlike principles of management science since set up. Modern management is based on Newton Paradigm,
which includes reason and logical positivism. While the leadership science which is developed in management
science, with its unique background of times and unique objects, demonstrates the Humanism Paradigm
form comes into being. Confronted with the especially turbulent social environment after human being enters
information society, we need to carry out the systematic thinking to the past years. Under self-examination one strands of post-modern trend of thought comes into being. The thesis bases on a complex and changeable background of
modern society, rethinks the leading activities in using the Humanism Paradigm, and puts forward a new
leading way which is called the moral leadership. The intention of this dissertation is to make the first step
of the theoretical implication and practical ways of moral leadership.
The purpose of the thesis is to construct a systemic and all-around theory of the moral leadership. In the theory we want to make ethics thinking to the leading activity’s
core form the border and discuss how to put it into practice. On this basis, we understand its connotation,
value, theoretical complication and its practical ways further. The thesis uses various methods such as
comparison, standard and interdisciplinary research methods synthetically. Firstly, the comparison method is
used in this thesis for many times to compare the moral leadership with the traditional leadership styles.
Secondly, a lot of discipline knowledge such as political science, public administration science, management
science, leadership science, ethics, economics, sociology, and philosophy is wielded synthetically, which
provides one kind of knowledge producing method centering on problems. At last, Because of restricting
accepted document data, it is difficult to use the method of logical positivism to study the moral leadership.
Therefore, the main body of the thesis is value judgment and norm analysis to moral leadership.
The outstanding characteristic of the dissertation is reconstruction as possible on basis of system
thinking profoundly. This thesis intends to contribute to some extent in the field of the following: Firstly,
merge the present theories of leadership science and carry out its concept scientifically. Secondly, study
its theoretical implication and practical ways and discovery its comparative advantage on this base
systematically.Thirdly, try our best to invent and discuss practical ways of moral leadership which is
feasibly, especially how to make ethics to institutionalization through which we are able to help the
lending practice to some extent.
The conclusion of the dissertation is that moral leadership is one of the leading concepts that can
be best adapted in the future information age certainly. Leaders in the 21 century and their practice will
certainly manifest value led by ethics. Although the thesis is to the first step and only has a little
achievement to study the moral leadership, some theoretical analysis is still very superficial, sufficient
practice of absence holds out. I firmly believe that fundamental concept led by morality and their
implication will be in practice issues gradually. This period has many innumerable to need the theory
difficult problem capturing; the mature and practice of moral leadership need all people’s mutual
encouragement and join together to contribute their efforts.
