校长领导力对教师专业发展影响的研究——人文价值教育视域下的体悟与分析

摘要:随着我国基础教育的深入改革,社会公众对学校、教师和校长的关注与要求越来越高。在学校的教育活动中,校长是学校发展的关键,他的工作之一是促进教师的专业发展,校长发挥领导力的终极价值是为了实现学校内“人的成长与发展”。以“人的成长与发展”为价值取向,就要求校长在领导过程中,尊重教育规律,重视教师的专业成长与发展潜能,关注教师的自尊、成就、交往、幸福感和价值实现。

本研究在查阅了大量相关研究文献的基础上,界定了校长领导力和教师专业发展的概念,综合分析了国内外校长领导力和教师专业发展的现状,并以人文价值教育、学习型组织作为本研究的研究基础。基于校长领导力与教师专业发展两者之间相辅相成的影响关系,本研究采用质性研究方法,通过实地观察和分析学校的各类教育活动,以及访谈、考察等方式,收集第一手研究资料。本人以代课老师的身份加入 S 小学,在任教期间,与校长、众多教师进行了多次的访谈。根据观察和访谈结果,从人文价值教育视角出发,分析了 M 校长领导力对教师专业发展的影响。

本研究分5个章节阐述S小学校长领导力对教师专业发展的影响:

第一章:绪论。主要阐述选题缘由、研究意义以及研究的理论基础。

第二章:文献综述。包括校长领导力、教师专业发展相关概念的界定,校长领导力研究综述以及我国教师专业发展研究概述三个部分。

第三章:研究方法与设计。这一章主要介绍研究对象、研究方法的选择,以及研究者进入研究现场的经历,并阐述了收集资料、分析资料的方法。

第四章:个案呈现以及对资料的分析与思考。这一章在介绍M校长和他所在学校的基础上,结合对教师的访谈资料,从人文价值教育的视域出发,试图分析M校长的领导力对教师专业发展的影响。

第五章:对本研究的反思。通过对 S 小学校长领导力对教师专业发展影响的体悟与分析,希望本研究能对校长实现其“人的成长与发展”起到一定的参考和指导作用。

Research on the Effects of the Principal Leadership on Teachers' Professional Development

-------- Understanding and Analysis under the Vision of Human Value Education

AbstractWith the deep reform of basic education in our country, social public pay close attention to the schools, teachers and principals, with increasingly more demands. In school education activities, the principal is the key to the development of the school; one of his work is to promote teachers' professional development. The ultimate value of principal leadership is to achieve the "growth and development of people" within the school. Taking growth and development of "people" as the value orientation, requires that in the process of leadership, the principal respect the rule of education, attach importance to teachers' professional growth and potential development, and focus on teachers' self-esteem, achievement, engagement, sense of well-being and value realization.

On the basis of a large amount of related research literatures, this study defines the concept of principal leadership and professional development for teachers, comprehensively analyzes the principal leadership at home and abroad and the present situation of the teachers' professional development, and chooses the human values education, learning organization as a foundation for the research of this study. Because the principal leadership and the teacher professional development have influenced and complemented each other, this research adopts qualitative research method through site observation and analysis of all kinds of education activities as well as interviews and surveys, collecting first-hand research data. The writer joined S Elementary School as a substitute teacher, held several interviews with principals, many teachers while teaching. According to the results of observation and interview, this paper analyzes the principal leadership effects on teachers' professional development from the human values education perspective.

There are five chapters in this paper to state the effects of the principal leadership on teachers' professional development :

Chapter One: Introduction. Mainly state the reason why selected this topic, the significance of research and the theoretical foundation of the research.

Chapter Two: Literature Review. It’s composed of three parts: the principal leadership and definition of related concept about teachers' professional development; research summary of the principal leadership; and summary of teachers’ professional development in our country.

Chapter Three: Research method and design: This chapter mainly introduces the research object, the choice of research method, and the experience of researchers into the study field , and explains the method of collecting data and analyzing data.

Chapter Four: Case & the analysis of the data and thinking. This chapter introduces the headmaster M and his school, combining with the interview data of teachers, tries to analysis the principal leadership effects on teachers' professional development from the human values education perspective.

Chapter Five: The reflection on the research.

Based on the understanding and analysis of the effects of teachers’ professional development with S Elementary School principals leadership , hopefully this research can play a certain reference and guidance for the principal to achieve its "people" to the growth and development.
