中小学校长领导力提升策略研究
——以东莞市中小学为例
摘要:近些年,随着国际教育领导理论的不断引入,在我国实施素质教育和课程改革的背景下,中小学校长领导力也逐渐引起了我国理论研究者和实践工作者的关注。同时,不管在社会快速发展的时代、纷繁复杂的学校变革情况下还是学校管理的发展趋势无不凸显了中小学校长作为中小学的灵魂人物、中小学发展的领航者的地位和重要性。也正是在这样充满潜藏危险与机遇的不确定的教育环境下呼唤着校长要具有卓越的领导力。中小学校长的领导力是校长自身发展、学校发展和教育发展的关键。
校长领导力的核心内涵、构成要素、评价体系和开发策略是校长领导力的四个要点,中小学校长领导力的研究就是要对校长领导力的核心内涵和构成要素进行解析,设计一个宏观导向性的评价体系,并提出一些开发校长领导力的带有一般性和普遍性的策略,以供相关人员参考。本研究通过对东莞市中小学校长领导力现状的分析,借鉴国内外发展校长领导力的理论和经验,要提升校长领导力,首先要确立标准,为校长领导力建设提供理论依据;其次要开展评估活动,以评价活动促进校长领导力建设;再次,要加强培训,同时让校长在实践活动中加强领导力的建设。
本研究的价值主要体现在理论价值和实践价值两个方面。一方面通过建构校长领导力的理论体系完善领导概念的解释框架,突破校长领导力研究的理论范畴,结合东莞市中小学校长领导力现状,为校长领导力的研究提供一般的理论研究思路,从而体现本研究的理论价值;另一方面基于对广东省东莞市校长领导力改进情况的实际调研和考察,本研究力图为评估校长领导力提供可操作的基木模式,从而实现木研究的实践价值。

总结:
本文分为三部分。第一部分为导论,阐述研究的缘起、研究文选综述、研究目的与方法。
第二部分为第一至第三章,第一章从领导、领导力和校长领导力的概念解析入手阐释了中小学校长领导力的研究基础;第二章分析了中小学校长领导力现状及问题,包括国内研究中小学校长领导力的述评、东莞市中小学校长领导力现状的调查分析、中小学校长领导力的提升策略。其中,提升策略从校本行动和区域行动两大视角提出。校本行动包括教育领导者的角色定位、把握办学基本方向、优化领导体制、改善人际关系、提高过程执行力、加强教育指导、提升人格魅力、提高决策水平、强化价值引导九个方面;区域行动包括确立专业标准、开展评估、进行实践培训三方面。
第三部分为结语,综述了本文的研究方式和成果,也提出了文章的局限性,但希望本研究的宏观导向性评价体系可以为之后的研究提供一些参考。
Abstract: In recent years, with international leadership theory and educational leadership theory consistently brought into China, and under the background of new curriculum and quality-oriented education in our country, more and more educators are gradually focus on it not only in theory but also in Practice. At the same time, the society is developing rapidly, so the situation for school reform is much more complicated than ever. Therefore, the role of the principles in secondary as well as primary schools has been becoming more prominent, who are no doubt the soul and navigators of schools. It is the educational environment which full of potential dangers, opportunities and uncertainty that calls for outstanding leadership ability for the principles. Thus leadership ability of the principles is the key for schools development as well as the educational development.
There are four Pillars for principles leadership ability, including its core connotation, key elements, its assessment system and development strategies. As for the research of principles. leadership ability, we should analyze its core connotation and key elements, design a macro-oriented assessment system, raise some development strategies which have common and universal characters to Provide some references to related people. On the basis of a case study into the principles. Leadership ability in DongGuan city GuangDong Province, and draw lessons of the theory and experiences overseas, we cautiously give three suggestions to Promote principles’ leadership ability. 1. Establish a standard so as to provide the theory basis for principles’ leadership ability; 2. Carry out some assessment activities, which can boost the construction of principles’ leadership ability; 3. Launch more training and urge the principles to improve themselves in practice.
This research embodies its value both in theory and practice. As far as its value of theory, we put our effort in the following aspects.1. Give some compliment to the form of concept explanation so as to establish the theory system of principles’ ability. 2. Broaden the theory area of the study in principles’ leadership ability. 3. Provide some thoughts in theory study in principles’ leadership ability. On the other hand, we attempt to provide a practical model, which on the basis of our survey into improvement in DongGuan city GuangDong province.
