超越天花板的女性
——我国“985”高校中的女性高层领导群像

摘要:女性担任大学校长及高层领导已屡见不鲜,许多女性走进大学的领导层,肩负起管理大学、促进大学建设与发展的重任。对我国“985计划”的39所高校的调查发现,在2013年,这些高校中共有42名女性高层领导。通过对其履历进行研究,总结出了我国“985”高校女性高层领导年龄偏大、学历与学术背景高、占领导人数比例低、以副职居多、以党委领导居多和以内部晋升为主的整体群像。继而在此基础上讨论了在高等教育领域中女性领导的作用,并分析了其处境的相关原因。

总结:1、本研究所调查的42名女性高层领导的背景存在很多相似之处,呈现出如下的群体职业特征:
(1)年龄偏大。
(2)学历与学术背景较高。
(3)占领导人数比例低。
(4)以副职居多。
(5)以党委领导居多。
(6)以内部晋升为主。
2、高校选拔任用女性领导对社会、对高校、对女性自身都意义重大:
(1)选拔任用女性参与高校的管理,是社会平等和社会均衡发展的现实需求。
(2)女性担任学校高层领导,有助于发挥女性人力资源的作用,推动高校领导团队的多元化。
(3)女性担任高校领导职务,将促进高等教育中女性群体的成长,为女性群体的职业发展树立典范。
3、"985”高校女性高层领导面临的困境与原因分析有:
(1)性别歧视往往是影响“985”高校女性参与高层领导的隐性因素。
(2)角色冲突是阻碍女性领导成长道路的重要因素。
(3)社会期待是女性在高层梯队中缺失的现实因素。
Women above Glass Ceiling: Images of Group of Women in High-Level Leadership of "985 Project" Universities in China

Abstract: It is common that women serve as president and senior managers at universities. Many women have played the management roles and taken the responsibilities of promoting the construction and development of universities. There has been a number of active female top leaders on the stage of higher education in China. This study conducted a survey of 39 universities within Project 985 and found that there are only 42 female leaders in those universities. Through the research of their curricular vitae, this paper summarize that the whole group is featured as being aged, high academic and education background, low leadership percentage, more deputy position, more party leadership and dominated by internal promotion. On the basis of the group features, this paper then discusses the importance of female leaders in higher education and analyzes the relevant reasons with their current situations.
